AKHLAK CORE VALUES AND EMPLOYEE OUTCOMES: THE MEDIATING ROLES OF MOTIVATION AND COMMITMENT

Abstract

This study examines whether the AKHLAK Core Values, comprising Amanah, Kompeten, Harmonis, Loyal, Adaptif, and Kolaboratif, influence job satisfaction and employee performance directly or through work motivation and organizational commitment. The study used a quantitative explanatory, cross-sectional design at Bank Syariah Indonesia Area Batam. From a population of 309 employees, 175 respondents were analyzed using proportionate stratified random sampling and Structural Equation Modeling-Partial Least Squares (SEM-PLS) in SmartPLS 4. AKHLAK had positive and significant effects on work motivation (beta = 0.854, p < 0.001), organizational commitment (beta = 0.680, p < 0.001), and employee performance (beta = 0.327, p = 0.006), but not on job satisfaction (beta = -0.010, p = 0.940). Work motivation did not significantly predict job satisfaction or performance. Organizational commitment significantly predicted both outcomes and mediated the effects of AKHLAK on job satisfaction and employee performance. The findings identify an asymmetric mediation mechanism in which organizational commitment, rather than work motivation, consistently transmits value-based culture into employee outcomes in a post-merger Islamic banking context.
